Sad.Dont engage. They are in the fight-flight-or-flee mode of a scared child. They will be meaner or more manipulative than you could ever be because to them this is survival. To you it is just an instance. Dont allow them to put you in fight-flight-or-flee because they will likely win.You can point out their behavior which often will de-escalate it. I recognize that you seem very angry (frustrated, persecuted, resentful) right now. It forces them to look at themselves not you.It is good to recognize that our own ego has a place in our behavior the same way it does in people who are hurting and hurtful. Your ego is your sense of self-esteem or self-importance. A heathy ego helps you navigate the world with rational thinking.The next time you feel an urge to lash back, argue, withdraw, or any other behavior that strips your executive presence pay attention to your behavior, take a very deep breath and say to yourself, Oh, this is just my ego being primitive. I dont feel unworthy, so I wont act that way.Wishing you the quiet clarity of a calm soul who takes a deep breath and affirms yourself when you notice your own ego and inner child screaming out. May I be gentle with myself in this moment. I release my need to argue or win. I deserve all that is good. How do you filter out the noise to hear qualified advice?Ive shown my resume to three people, and the feedback was terrible said my client Marlene.She had called me in a total panic, asking for yet anotzu sichbei opinion about her resume. (It actually looked pretty good, so she had no reason to panic.) herbei resume had been professionally written a few years earlier, so all it needed was an update and some editing. But those few negative - and uninformed - comments had driven her just a little bit crazy.But it brought up a common question Whose critique do you act on?Should you change your resume based on a recruiters comments? Should you take advice based on a persons status as an industry leader? Are friends and former colleagues good sources for resume critiques?When you should listen to anyone Always take others advice when its about obvious errors missing words, usage errors and typos.Be very grateful for this type of feedback - its always useful. When you write your own resume, you cannot see your own errors because youre too close to the material. Its your blind spot. But an outside reviewer can easily spot typos missing or duplicate words incorrect usage (their versus theyre) and other obvious errors.When you should listen to your trefflich People often suggest changes based on rules of thumb that may or may not apply to your particular circumstances. You might relate to these situations that my clients encounteredAn MBA career advisor told one of my clients that the correct font size for a resume was 11 points. Wrong The appropriate size is highly subjective and depends entirely on the particular font.A successful sales manager left her 12-year career in 2006 to raise her kids. Now its 2009, so her chronology shows a three-year gap and her resume leads off with a short explana tion of her family leave. Several former colleagues emphatically told her to delete any reference to family leave on her resume. But my client thinks its just common sense to proactively pre-empt any questions about the gap.Sometimes professional recruiters make suggestions based on their personal idiosyncrasies and biases, like in the examples belowA recruiter told one of my clients to remove all dates from her college degrees because you never want to reveal your age on a resume. Wrong That particular rule might or might not apply, depending on your age and many other factors.An in-house recruiter for a large company actually told one of my resume clients that his most recent experience - running a successful small business for 13 years - makes me suspect it was a failure, otherwise youd have stayed with it. Wrong again Thats just one recruiters biased opinion, but that comment drove my client into temporary paranoia.On her resume, a mortgage executive mentioned that her last em ployer went out of business in 2009. She wants to pre-empt an obvious question, namely, Why did you leave your last job? Were you fired? Saying the company went out of business removes any stigma of getting fired - but a recruiter insist ed on deleting that item because it sounds like a downer.Even bona fide resume experts who agree on best practices dont always see the same resume the same way.Thats why great resume writing blends craft, rules, style - and a lot of personal opinion So if you find yourself perplexed by a gray area, you must ultimately decide for yourself. Tune out the critics, and just follow your own gut instincts.Better versus different In my experience, 80 percent of resume suggestions arent necessarily wrong - but they dont improve your resume, either. If you show a perfect resume to 48 professional people and ask for feedback, youll probably hear 24 different suggestions about how to make the resume better.During the summer of 2008, I actually conducted thi s experiment at one of the worlds leading outplacement firms. I showed a perfect, professionally written resume to 48 people - including a handful of recruiters - and asked for feedback. Half the people suggested changes, but no two comments were the same.Dont automatically change your resume every time you hear a suggestion - even if its made by a credible source. Doing that is like a dog chasing its tail. On the other hand, if you hear the same negative comment from three or more people, its probably not them - its youAre you the type of person who can coldly evaluate resume feedback without being overwhelmed by fear, panic or other emotions? If not, you can always consider working with a professional resume writing services. In the end, the best advice Ive heard on this topic is from a 1972 song by Rick Nelson, which tells about his being booed off the stage at Madison Square Garden. Bank robberies, barricaded suspects, and hijackings can all give rise to crises that require special skills and tactics to bring to peaceful resolution. And thats where the job of a hostage negotiator comes in. What Do Hostage and Crisis Negotiators Do? Often part of SWAT team call-outs, police hostage negotiators respond to crisis situations where hostages have been taken or where suicidal or dangerous individuals have barricaded themselves in and refuse to give themselves up. Their role is to speak with the subjects involved and convince them to turn themselves in peacefully, without hurting themselves or others.  Though typically called hostage negotiators, the more appropriate term is crisis negotiation since negotiators work with people in all sorts of tumultuous situations. Crisis negotiators use communication skills and their knowledge of psychology to identify who is in charge or in control during hostage or crisis situation, engage in dialogue, gauge the state of mind of the subjects involved and relay crucial information to other on-scene officers. How To Get Into the Field Most hostage negotiators get their start working as police officers, which means the first thing youll need to do is make sure you meet the minimum qualifications of a police officer and work toward becoming a cop. Typically, hostage negotiator opportunities are in larger police departments, sheriffs offices and state and federal law enforcement agencies. As specialty positions, it may be a few years before you can become eligible to move into a crisis negotiator position. Often, negotiators come from the ranks of police detectives or special agents. You may need to build years of experience in other areas, including tactical response teams and criminal investigations. The National Council of Negotiation Associations (NCNA) recommends that potential negotiators have a high level of self-control, be able to remain calm even under immense pressure, possess extraordinary interpersonal skills, be able to use active listening, and be able to work well within a team. What Kind of Training Is There? Initially, negotiators typically receive at least 40 hours of training in topics such as psychology, crisis intervention, active listening and incident management. They also review case studies and role-playing scenarios. Once trained, negotiators undergo continuing education and advanced training, review case files around the country, and network with other crisis negotiation professionals to learn and compare ways to be even more effective at their jobs. Salary Information Hostage and crisis negotiators generally earn the same salary as any other police officer, special agent or criminal investigator would with the same rank and years of service. This means that depending on the department, education and experience level, negotiators can earn between $30,000 and $90,000, sometimes more. Keeping Civilians Safe According to data reported by the NCNA, crisis negotiators are successful in bringing about a safe, peaceful and nonviolent conclusion in 79 percent of call outs. What Employers Really Think About Functional Resumes What Employers Really Think About Functional Resumes Don’t think you can hide anything; HR veterans know all the tricks for cloaking employment gaps or skimpy experience.Once upon a time, resume writers had a fallback format to deal with career-changers, resumes light on experience or clients with gaps in their employment histories: the functional resume. This type of resume format plays up an applicant’s experience and skills instead of showing a chronological work history.There’s one problem with this approach: Employers detest it. For the most part, when they see a functional resume, they assume the job seeker’s got something to hide. Some of the things you hear them say about functional resumes: “A lot of buzzwords and fluff.” “Utterly unsuitable for my purposes.” “A total waste.”They were happy to oblige Ladders with details on why this type of resume bothers them. Read on for this behind-the-scenes look at what employers think of functional resumes, along with their suggested alternatives for how to handle a bumpy career road.Dialogue-ish prose doesn’t hide lack of experienceAdam Caller owns and runs Tutors International, a company that recruits specialist educators. His job assignments are challenging to fill, he said, so in order to get the right candidates, he plows through a whole lot of resumes.Caller said he finds functional resumes “utterly unsuitable for my purposes.” Such resumes are so prose-heavy and information-sparse, he said, they actually disengage and distract the reader, giving the impression that the job seeker is trying to cover up limited job experience.“I understand that covering a resume or CV in prose takes up space and gives the impression that more has been done than may have been done by the applicant, but… I prefer to see resumes and CVs that are accurate and detailed, and where descriptive prose is minimized,” he said.Caller said it’s far more important that the writer is consistent in terms of layout and style, that she has chosen appropriately professional fonts and borders, and that she delineates header text by position and purpose.You can’t hide length of tenureFor his part, Bruce Hurwitz, president and CEO of Hurwitz Strategic Staffing, called functional resumes “a total waste.”“I, and every employer/client I have worked with, reject them out of hand,” he said. The reason is always the same, Hurwitz said: Employers and recruiters have to know how long a candidate stayed with former employers.Experience is his teacher in this regard: Hurwitz said every time he’s received a functional resume and then decided contact the candidate, they’ve refused to send a chronological listing of positions. “They are hiding something,” he said. “So, in a way, a functional resume is very good; it tells the recipient that the candidate should not be considered.”Functional resumes don’t tell employers enoughJillian Zavitz, programs manager for the English-language training company TalktoCanada.com, said functional resumes don’t tell her what a job candidate can actually do. “They tell me what you have experience with,” she said. “For example: I worked in telemarketing for one day once. Wrote it on my functional resume: ‘I have experience in telemarketing.’ Yes, it’s not technically a lie, because I do have experience in it. But not much - and not enough to put on a resume.”A better way to deal with bumpy work historiesRather than having to plow through functional resumes to fill his international tutor openings, Tutors International’s Caller would rather see a clear record of key academic achievements; a list of previous employment (either paid or voluntary); and a summary of honors, interests and languages. He also likes to see GPAs, SAT/ACT results and the like. He doesn’t mind a resume being detailed; he just doesn’t want to see it puffed out with prose.As far as how to treat career gaps or bumpy work histories, Caller prefers that dialogue-prose passages addressing such things go into a detailed application letter that accompanies the resume.Zavitz also prefers resumes that are “clear, short and don’t include the kitchen sink,” she said. “It is easy to spot which resumes add the fluff and which ones are real.”

How older professionals can adapt to casual young startups How older professionals can adapt to casual young startups On the TV show  Younger, 40-something year old single mom Liza. realizes that relaunching her career will probably be tough, so she assumes the persona of a 26-year-old - and everyone falls for it.In real life though, a lot of career advice seems geared to millennials but not their slightly older counterparts who have to adapt to them, in their 30s, 40s, 50s and beyond. It can be tough trying to figure out how to navigate what can often feel like an alien terrain for those of us used to more traditional work environments. If you’ve suddenly found yourself in a younger, more informal office setting like a startup, but you grew up in companies with formal procedures, you can feel a bit at sea. You may be wondering how to adapt without sticking out. Then again, maybe you don’t want to adapt, but you just want to figure out if it’s okay to stick out and do your own thing. And while you’re at it, what do you do if you’re used to a traditional level of professionalism when every one else shouts out their needs, considers hoodies appropriate work attire or can’t fathom the concept of workplace hierarchies? And more than that, how can you get by if that’s never been your own work experience?  We asked Ken Druck, Ph.D., a mental health expert in aging and resilience, whose newest book  Courageous Aging will be out this fall, for advice on tackling some of these issues. Dr. Druck works with leaders in both business and government and has created training programs including  Minding Your Business Culture and Reimagining Your Best Possible Future: Courageous Aging.Here’s what he advises older employees just trying to figure out how to work with younger colleagues.1. Take a Deep Breath: Humans are gregarious, and not fitting in is an extremely stressful human experience. That can lead to intense emotions. Dr. Druck believes “Everything good begins with a deep breath.” He says that if you find yourself in a horribly challenging situation at work “wher e it’s gotten to the point that you want to scream, choke somebody and throw them to the ground, quit, blare out “WTF!” or voice some such other expression of utter frustration, disbelief, disappointment, amazement or offense, it might be wise to step back, take a deep breath, soften your reaction and think about what response is most likely to get you the result you want.”Advice: Take a beat before reacting to a younger coworker’s behavior, whether it’s a familiar attitude or a refusal to listen to instructions. You’ll probably have a better result if you’re calm enough to present the best possible solution.2. Use Your Strengths: Rather than trying to change, or passively/aggressively resisting change, Dr. Druck advises trying to find a way to “gently and respectfully contribute (a la Robert De Niro in The Intern) some of the ideas, ways of communicating and doing business that you believe will strengthen the company.” And you don’t have to be in a hurry to ma ke those changes. “Go slow and make your case but stay open to the possibility your ideas will not be adopted.” And if that happens, make like a Disney princess and just let it go.Advice: Subtlety can count for a lot. Instead of pouting or protesting until you get your own way - or believing “direct orders” work any more - try to find more nuanced ways to get people to come around to your way of doing things. And if you fail? Choose your battles. You’ll probably win the next one. 3. Be Open Minded: While you’re at it, Dr. Druck says it’s important to “weed out old-fashioned notions, judgements and  opinions  of how people SHOULD show respect, dress or behave, that do not, in reality, have any substance or proven value when it comes to serving the (internal or external) customer or improving performance.” In other words, just because you think it’s the only way things should be done, doesn’t mean it’s the best way of getting things done. You don’t want to be the person insisting on a horse-and-buggy method when everyone else is looking at the Elon Musk high-speed train alternative. Consider that you may be wrong.  Advice: Be flexible. Rigidity is not how things work any more. Just because you’ve been doing something the same way for a decade or more doesn’t mean it’s the only way to do it, much less the best way. Try to be open to evolving ideals, especially in the workplace. 4. Leave Room to Grow: So, what happens if you’ve encountered a brave new work world? How about this: Why not embrace it instead of resisting it?  Dr. Druck says “You have a choice to either resist change or embrace the opportunity to experience things in a new and different way - and possibly grow.” And sometimes your personality could be getting in the way as well. “If you’re the kind of person who is too tightly wound, you might want to lighten up a bit, keep an open mind and stay humble.  If, on the other hand, you’re wound too loosely, y ou might want to make sure that you assert yourself and communicate your needs to your boss, supervisor and co-workers.” But don’t overdo it, since he also says that over-adapting to a situation that’s not going to be good for you in the long-run is never a good idea.  Advice: Sometimes a challenge that seems annoying can provide you with the impetus to change parts of your professional self that seemed stagnant. Not always, but every once in a while, you can learn from even the most annoying situation.5. Test the Waters: Before you go full steam ahead and try to change everyone and everything around you, test things out. “There’s nothing wrong with putting your toe in the water to see what it’s like” according to Dr. Druck. “Caution can be a good thing and easing your way into unfamiliar  territory allows for adjustments.   But sometimes it’s best to just get in the pool and find out you can swim (even with the sharks).  Either way, take time to reassure yourself that you’re going to be OK.” And if you’re still nervous, allow me to reassure you. I believe that the fact that you’re trying to figure all this out means you’ll also figure out a way to make positive changes if needed in your workplace.Advice: Even if you feel frustrated beyond measure, sometimes rushing into making changes or criticizing others can lead to a monumental blow-up instead of things peacefully ending your way. Try something and then try something else. Keep going until you find the formula that works for both you and your co-workers.6. Accept the Differences: And in case you’re wondering, due to the prevalence of telecommuting/text speak and the technologically evolved work space, work really is completely different for this generation than the ones that came before. Dr. Druck says “There are significant differences between generations of workers, although some of us seem to have adapted more easily to using new technology than others.” Along with the technology comes the evolved methods of interaction and ways to make things better on a grand scale. Dr. Druck finishes by saying “As with all turning all differences into opportunities, finding common ground with co-workers is often the best way to discovering how to turn our differences into complementary and collaborative opportunities that  improve performance, produce quality and customer service.”Advice for the ages: Unless you’re the exact same age from the exact same socioeconomic background and geography, chances are excellent that you and your co-workers have different technological skill sets. So what? We can all learn from each other and if it doesn’t work for you, feel free to discard it from your professional repertoire.
